中文摘要 | 本研究旨在探討新進人員人格特質與資訊尋找、社會成本、組織社會化與脈絡績效的關聯性。在新進人員適應新環境的過程中,資訊尋找的產生幫助了新進人員瞭解組織文化及工作相關資訊,由此可見資訊尋找對新進人員在適應新環境的過程中的重要性,且經研究亦發現人格特質會影響其資訊尋找,並影響組織社會化的程度,甚而影響到脈絡績效。本研究透過甫進國軍服務的260 位志願役專業預備軍官,進行問卷調查,進而探討他們的人格特質對資訊尋找、社會成本、組織社會化及脈絡績效的影響,將所獲得的資料經SPSS12.0 及AMOS4.0 統計軟體的驗證;所獲之研究成果包括:開放性及外向性對資訊尋找、組織社會化及脈絡績效有顯著的預測能力;高勤勉審慎性特質可直接對脈絡績效進行預測。最後並建議組織管理者,可對新進人員在其甫入組織時,先行進行人格特質的測驗及工作說明,可降低新進人員的不確定感及錄取適度比例的高勤勉審慎性特質的人員,藉由其高度地脈絡績效,進而提昇組織的團體績效。 |
英文摘要 | The research for the purpose of the Relationships between Personality, Information Seeking, Social Cost, Organizational Socialization, and Contextual Performance of Newcomers’. During the process of accommodating a new environment, the ability of information seeking helps newcomers to know the organization and related work information swiftly. Thus it can be seen that information seeking plays an important role during the process of newcomers’ accommodation to a new environment. Researches also show that newcomers’ personality can affect their information seeking. Through a survey from 260 fresh officers, this writing tries to figure out the effect that newcomers’ Personality influences on Information Seeking, Social Cost, Organizational Socialization, and Contextual Performance. According to the data acquired from this survey, the result analyzed by SPSS 12.0andAMOS 4.0, shows that Extraversion, and Openness have anticipation ability toward Information Seeking, Organizational Socialization, and Contextual Performance. Finally, in order to lower the unstable feelings of newcomers and to diminish the prime cost, managers are strongly suggested that novices should be given evaluations of personality and descriptions of their work as soon as they join their organizations. |
