中文摘要 | 本研究係根據國內某壽險公司之需求,編製心理測驗,以預測壽險經理人員之管理績效。受試樣本為37位業務主管(經理),皆為該中型壽險公司目前所聘用者。其年齡分佈為30歲以上∼40歲,平均年齡為37歲。本研究編製之測驗包括事在人為、應對進退、工作導向、關懷部屬、目標設定及認知複雜等六個分量表,這些測驗係併入「人事甄選」訓練課程中實施。研究結果顯示:(1)本測驗分量表之內部一致性信度介於.61∼78之間,(2)「工作導向」與「目標設定」分別與「平均生產力」達顯著相關,其效度係數分別.43與.42,(3)「事在人為」、「應對進退」、「工作導向」與「目標設定」分別與「工作滿足」達顯著相關,其效度係數介於.28-34,(4)「工作導向」與「公司認同」亦達顯著相關(r =.31),(5)「目標設定」、「認知複雜」則與「影響力」具有顯著相關,其相關係數分別為.39 與.51。最後,研究者提出進一步之實務與研究之建議。 |
英文摘要 | The purpose of this study was to base on the company's needs, to construct a psychological testing, to predict sales managerial performance. Thirty-seven supervisors attended a personnel selection workshop and filled out the test. The results showed that: (a) the internal consistency reliability of six subscale (internal control, self-monitoring, initiating structure, consideration, goal-setting, and cognitive complexity) were between .61 and .78; (b) initiating structure and goal-setting were significantly correlated with sales volume (r=.43;.42); (c) internal control, self-monitoring, initiating structure, and goal-setting were correlated with job satisfaction (r=.28-34); (d) initiating structure was correlated with company's commitment(r=.31); (e) goal-setting, and cognitive complexity were correlated with influence others (r=.39;.51). The findings have numerous implications for research and practice in human resources management. |
