中文摘要 | 由於現代婦女積極進入勞動市場,使得目前已婚職業婦女同時面臨工作與家庭之雙 重壓力;因此本研究針對工作及家庭因素,探討其對金融業已婚女性工作投入的影響。 本研究係以臺中市公營及民營銀行之已婚女性行員為探討對象,共取得有效樣本407份 ,有效回收率為78.72%。依據回收之資料分析,得到下列主要結論: (1) 民營銀行已婚女性行員較公營銀行已婚女性行員重視工作效率及工作績效。 (2) 升遷制度公平與否,會影響已婚女性行員對工作投入及認同的程度。 (3) 丈夫對已婚女性行員之支持程度,會影響其主動參與工作程度。 (4) 兼重工作品質與關心員工之領導風格,較能提昇已婚女性行員對工作的投入程度。 (5) 同事間密切接觸之頻率愈高,愈可提昇已婚女性行員對工作的投入程度。 依據本研究之發現,研究者提出下列建議: (1) 實施工作輪調制度。 (2) 升遷條件之規定應具體化,以消弭因性別差異之升遷障礙。 (3) 丈夫及家庭成員須對已婚女性提供更多精神支持與實質支援。 (4) 提倡『高主動結構--高體恤』的領導風格。 (5) 已婚女性行員應加強與同事間的往來,以避免工作關係之疏離。 |
英文摘要 | This study is designed to examine how job and family factors affect married female employees' job involvement. the samples with a return rate of 78.72% are randomly selected from married female employees of the public and private banks in Taichung City. Based on the collected data, the following findings are evidenced: (1) Married female employees in public banks have a lower degree of job identity and overall job involvement than those in private banks; (2) All married female bank employees tend to present a low degree of work achievement; (3) Compensation equality does not affect married female employees' job involvement; (4) Promotion equality and fairness activate the extent of married female employees' job invlovement; (5) More support from spouse can motivate the married female employees' degree of job involvement. For the further consideration, certain comments are raised: (1) Implementing job rotation strategy; (2) Providing 「high initiating structure high consideration」leadership style; (3) Emphasizing the promotion equality and fairness; (4) Encouraging married female employees keeping up good working relations; and (5) Husband should support wife more at work. |
