中文摘要 | 近年來,職業軍人面臨著多項政策改革和挑戰。國軍面臨嚴重招兵不足的問題,且退伍金的改革導致職業軍人在未來退伍機制上無法得到保障,也導致離退率逐年增加。同時,日常勤務的增加也使得人力減少與流失現象越來越嚴重。因此本研究探討職業軍人的工作價值觀、工作投入和離職傾向之間的關係。同時,以工作滿意度作為中介變項,組織公平為干擾變項。研究結果顯示,工作價值觀、工作投入和離職傾向之間存在顯著的影響。然而,由於軍人對保國衛民有著強烈的工作價值觀,因此工作滿意度並無中介效果存在。此外,軍中階級制度中並不存在絕對的組織公平,但只要職業軍人對工作滿意,組織公平則不具有干擾效果。 |
英文摘要 | In recent years, the professional military has faced a number of policy reforms and challenges. The National Army is facing a serious recruitment shortage, and the reform of military pensions has led to a lack of protection for professional soldiers in the future discharge mechanism, which has led to an increase in the discharge rate year by year. At the same time, the increase in daily duties has also led to a decrease in manpower and wastage. Therefore, this study investigates the relationship between work values, work commitment, and the propensity to leave the military. Job satisfaction was used as the mediating variable, and organizational equity was used as the interfering variable. The results of the study showed that there were significant effects between job value, work engagement, and propensity to quit. However, there is no mediating effect of job satisfaction because military personnel have strong job values to protect the nation and the people. In addition, there is no absolute organizational equity in the military hierarchy, but as long as professional soldiers are satisfied with their jobs, organizational equity does not have an interfering effect. |
