中文摘要 | 本研究係以餐飲業從業人員為研究對象,試圖瞭解餐飲從業人員是否會因為餐飲業工作的特性而引發工作倦怠,以提供餐飲業者及早發掘餐飲業的工作特性及工作倦怠形成的原因,來預防或處理工作倦怠對從業人員所產生的負面影響,並據以為在工作設計及倦怠管理之參考。本研究採用Hackman and Oldham(1975)編製的工作診斷量表(Job Diagnostic Survey),以及Maslach and Jackson(1981)所發展的MBI-HSS量表,再商請3位專家學者建構專家效度,並透過50位從業人員預試,以SPSS分析形成正式問卷進行施測,採立意抽樣的方式發放問卷300份實際回收264份,扣除無效問卷36份,有效問卷228份,回收率為76%。再以描述性統計(descriptive statistics analysis)來瞭解樣本特性、因數分析(factoranalysis)來縮減量表增加建構效度、t檢定(t-test)和單因子變異數分析(one-wayANOVA)來分析背景變項與工作特性、工作倦怠的差異性,最後以相關分析(correlation analysis)來探討工作特性與工作倦怠之關聯性。研究結論如下:女大學生最適合從事餐飲外場服務工作、年齡長年資久已婚的員工對餐飲業的工作特性瞭解較不易產生倦怠感、中高階主管已認清工作特性能獨當一面獲致工作的成就感、工作有變化性、回饋性、自主性、重要性與否對情緒耗竭、去人性化、低工作成就感有顯著性相關。 |
英文摘要 | This study using the hospitality employees as the objects, was to figure out the relationship between job identity and job burnout. It aimed to realize the reasons causing job burnout in hospitality industry and hence to prevent the negative impacts on the employees.Job Diagnostic Survey (Hackman, Oldham, 1981) and MBI-HSS Scale (Maslach, Jackson, 1981) were applied on this research. Three experts and scholars constructed Expert validity. The pretest were made by fifty employees; with convenience sampling method, the questionnaires are sent out 300 copies and, with the recovery rate of 76 percent, 264 responses were retrieved, including 228 valid questionnaires and 36 invalid questionnaires.SPSS was used for the data analysis. Descriptive statistics analysis was introduced to interpret sampling characteristics and factor analysis for increasing validity. Analyses with t-test and one-way ANOVA were conducted in the research to analyze the relationship between job identity and job burnout.The research findings are: Female students were the most suitable employees for the catering serving areas. Professional burnout was less likely to be formed in those elder and married employees, with longer working experiences, who realized the job identity in the hospitality industry. Senior/Executive managers who comprehended the job characteristics in the hospitality industry were capable to take responsibilities and therefore obtain the sense of achievement. Variability, feedback, liberty and value of the job were significantly related to emotion drain, depersonalization and low job satisfaction. |
