中文摘要 | 社會責任與強調企業倫理的企業愈來愈成為求職人才的重要考量因素。由於觀光產業的特性,使得管理必須比其他產業更加小心處理面對倫理的議題,因為許多員工的工作內容會影響到消費者的健康安全,例如餐飲的食品衛生等。有關觀光產業中企業倫理價值與離職傾向之間的關係,過去雖有研究證實了企業倫理價值可以透過個人與組織契合度的中介效果,進而影響離職傾向,然而企業倫理價值如同組織氛圍般存在於組織層級,影響著同屬於相同組織之個體成員,因此適合利用階層模式來加以探討。本研究即利用階層線性模式來探討分析,企業倫理價值與個人離職傾向的跨層級影響關係,並且以觀光產業從業人員為實證研究對象。研究結果顯示調查樣本之觀光產業其員工的離職傾向有顯著之差異,而員工個體感受之個人與組織之契合度與離職傾向有顯著負向影響,而企業倫理價值對個人與組織契合度有正向影響,但是組織層次的企業倫理價值對於離職傾向則顯然並無直接或間接效果存在。 |
英文摘要 | Since employees emphasize being loyal to profession but not to employer, one of major challenges for the employers in the hospitality industry is to retain highly-educated and highly-skilled employees. A company with a clear sense of social responsibility and ethical value will be more likely considered by an applicant seeking for jobs. Due to the inherent industry characteristics, hospitality industry management must attend to ethical issues more carefully than other industries, since employees in the industry directly affect customers’ health and hygiene. For the issue of relationship between business ethical and turnover intent, Jung et al. (2010) showed that there is the mediating effect of person-organization fit between business ethical value and turnover intent. However, business ethics influence each individual nested in the same organization; thus these nested data for cross-level then are analyzed by hierarchical linear models, HLM. As the HLM approach to the relationship between business ethical value and turnover intent had not been investigated with regard to the hospitality industry, it became the subject of this study. The results show that there are differences among employee's turnover intent of investigated sample. Moreover there exists negative relationship between individual-level person-organization fit and turnover intent, and positive relationship between organization-level business ethical value and person-organization fit. Neither direct nor indirect effects do exist between organization-level business ethical value and individual-level turnover intent. |
