中文摘要 | 過去研究支持師父的關懷與協助有助於徒弟工作角色外行為出現的論點,但知覺師父功能的程度是否會強化知覺者的滿足情緒而增加組織公民行為的展現強度,有其實務及理論上深究的價值。本研究以有實施師徒制的金融從業人員為實證對象,探討徒弟認知師父職涯發展、社會心理支持及角色模範的三種功能與其工作滿足及組織公民行為的關係,採師父徒弟國己對的便利性抽樣方法,共得103份有效問卷。結果顯示,徒弟的工作滿足是師徒功能影響組織公民行為的中介因素,本研究建議企業應建立師徒關係以勞展資淺員工,並藉此關係提升員工工作滿足,進而可促進員工展現其組織公民行為。 |
英文摘要 | Whether mentoring functions would help the mentees develope positive attitudes and behavior toward their jobs and organizations deserve further studied. This study examined the mediating effect of job satisfaction on the relationship between mentoring functions and organizational citizenship behavior (OCB) based on the matched samples of protégés and their mentors in the financial industry. Results of 103 paired respondents showed that mentoring functions were positively related to OCB, and job satisfaction mediated the relationship between mentoring functions and OCB. This study suggested that business organizations establish formal mentorship to enhance junior employees' positive attitudes toward their jobs, and then to increase their organizational citizenship behavior. |
