中文摘要 | 本研究以台灣電子產業為對象,目的在探討員工參與制度與組織公民行為之關係及其中介變項。研究結論如下:(1)利潤分享制的多寡對組織公民行為並無正向影響;(2)員工擁有愈高的參與決策權,其表現出組織公民行為的傾向也愈正面;(3)組織公平中的整體公平、分配公平與程序公平為參與決策權和組織公民行為的中介變項;(4)組織承諾中的整體承諾、組織認同、留職意願為參與決策權和組織公民行為的中介變項;(5)工作滿足中的整體滿足、內在滿足及外在滿足為參與決策權和組織公民行為的中介變項;(6)心理擁有感為參與決策權和組織公民行為的中介變項。本文將有助於實務管理者在激發員工組織公民行為的過程中,更能掌握啟動這種行為的激勵機制與內在歷程。 |
英文摘要 | The purpose of this research is to investigate the relationship of employee participation and organizational citizenship behavior and the intermediate variables in Taiwan’s electronics industry. The findings are as follows:(1)profit sharing and employee stock ownership plans have no influence on organizational citizenship behavior; (2)employee participation in decision-making has a significant positive effect on organizational citizenship behavior; (3)organizational justice, distributional justice and procedural justice are mediators between employee participation in decision-making and organizational citizenship behavior; (4)organizational commitment, affective commitment and continuous commitment are mediators between employee participation in decision-making and organizational citizenship behavior; (5)job satisfaction, intrinsic satisfaction and extrinsic satisfaction are mediators between employee participation in decision-making and organizational citizenship behavior; (6)psychological ownership is a mediator between employee participation in decision-making and organizational citizenship behavior. This study would provide professional managers with significant insights in forging the incentive mechanisms and processes that stimulate employees’ organizational citizenship behaviors. |
