中文摘要 | 行政院衛生署所屬精神科專科醫院由於健保成本的壓力,人事出缺不補,改列勞僱契約進用非編制內人員,造成同工不同酬的問題,此現象有逐年增加的趨勢,加上精神療養機構醫療人員,由於須面臨病人不易掌控的精神狀態,無形中影響醫院人員的士氣、工作投入、凝聚力及工作品質,故在照顧病患上面臨極大的壓力及考驗。本研究以立意取樣,選取中、南部二家署立精神科專科醫院員工為樣本,以全面普查方式進行樣本施測。旨在瞭解精神科專科醫院員工工作投入與凝聚力之程度;以及考慮工作背景及人口學等因素後,分析工作投入與凝聚力之關係。研究結果顯示,在控制干擾因素(指醫院別、職務別、是否為編制內員工、性別、婚姻、本院工作年資、年齡、教育程度)後,工作投入與凝聚力之關係達顯著正相關(r2=0.40,p<0.001)。 |
英文摘要 | As a result of cost pressures, public psychiatric hospitals under the Department of Health, Executive Yuan, faced personnel shortages, and brought in many casual staff. This caused a substantial problem; employees performing the same job were paid at different levels, a problem which has become worse in recent years. Also, the staff experience a lot of stress and turmoil as they face the uncontrollable mental states of the psychotic patients. Subliminally, employee morale, job involvement, cohesion and work quality have deteriorated, as they have experienced great pressure and challenges in their work. In this study, the judgement sampling method was adopted, and all the staff of two psychiatric centers in central and southern Taiwan were selected as survey samples. They all completed questionnaires for this study. We tried to understand the level of each employee’s job involvement and cohesion after considering the different job backgrounds and epidemiological factors. We also analyzed the relationship between job involvement and cohesion. The results showed that, after controlling for the factors of different hospitals, different departments, employment status, sex, marital status, age, and education, job department and cohesion were highly related (r2=0.40, p<0.001). |
