中文摘要 | 本研究旨在瞭解當今國民小學學校組織結構、教師對教師組織功能的需求、教師對學校衝突的知覺、及教師對學校衝突處理意向的現狀;分析學校組織結構與教師對教師組織功能需求的關聯;尋找有效預測教師對學校衝突處理意向的變項。 研究採問卷調查法,樣本包括台間地區,168所公私立國民小學的1604位教師。研究工具包括國民小學組織結構量表、教師組織功能需求量表、教師對學校衝突知覺量表、及教師對學校衝突處理意向量表等四式。回收問卷經統計處理獲得以下結論: 1.國民小學有高度正式化、高度專業化、中度集中化、及中度傳統化的學校組織結構。 2.國民小學教師對教師組織功能有高度的需求。 3.國民小學教師對學校衝突不論角色、人際、團體等衝突均具有中度的知覺。 4.國民小學教師對學校衝突較常採取統合與協妥,較少採用競爭、順應、或退避的衝突處理意向。 5.國民小學的學校組織結構與教師對教師組織功能的需求僅有低度的相關。 6.學校組織結構、教師對教師組織的功能需求、及教師對學校衝突的知覺,能低度的預測教師對學校衝突所採取的處理意向。 根據研究所得,本研究分別對學校行政單位、學校教師、教師組織、及未來研究,提出多項建議。 |
英文摘要 | The purpose of this study were to understand elementary school structures, teachers' expectation and needs for teacher organization, teachers' perception for school conflicts, teachers' intention in treatment for school conflicts; to examine their relationship between elementary school structures and teachers' expectation and needs for teacher organization; to search the forecasted variables of teachers' intention in treatment for school conflicts. Questionnaire survey was used in this study for collecting data. The survey subjects included a total number of 1,604 teachers randomly selected from 168 elementary school in Taiwan area. Four survey instruments were developed/ used by the research including, Elementary School Structure Scale, Need of Teachers Organization Functions Scale, Teachers' Perception for School Conflicts Scale, Teachers' Intention in treatment for School Conflicts Scale. Results of data analysis showed that: 1.elementary school rated high formalization and specialization, while rated medium centralization and traditionalism. 2.elementary school teachers demonstrated high needs to teacher's organization functions. 3.elementary school. teachers indicated medium perception for school conflicts. 4.elementary school teachers prefer to use collaborating and compromising more than competing accommodating and avoiding for school conflicts. 5.low relationship existed between elementary school structures and teachers' expectation and needs for teacher organization. 6.elementary school structures, teachers' expectation and needs for teacher organization, teachers' perception for school conflicts were low predictors to teachers' intention in treatment for school conflicts. Based on the study results, author presents feasible recommendation for the departments of school administration, elementary school teachers, and teachers' organizations. Further research topics are also presented. |
