中文摘要 | 本研究之主要目的為了解學校組織管理狀況及其與教師期望間的差距是否能有效區別並預測不同的教師工作士氣,以為行政者設計及改善教師工作士氣之參考。本研究以在國立臺中師院進修之中部地區國小教師253人為研究對象進行問卷調查,經以區別分析統計方法處理後,得到以下結論: 一、八項組織管理狀況均可有效區別工作士氣中之「組織認同」、「工作投入」、「團隊精神」、「目標意識」及「整體工作士氣」之高、中、低三組教師,且區別命中率尚稱理想。各變項之區別效力雖不一,然大抵上以「激勵力量」及「溝通歷程」二項較高。 二、八項組織管理現況與期望間之落差,除了「團隊精神」乙項外,均可有效區別工作士氣中之「組織認同」、「工作投入」、「目標意識」及「整體工作士氣」之高、中、低三組教師,且區別命中率亦尚稱理想。至於各變項之區別效力上,以「交互作用影響歷程」、「目標訂定」與「實際表現」等三項較為低些,餘則普遍較高。 由結論中可知:學校組織管理狀況及其與教師期望間的落差,對預測教師工作士氣上的準確性及重要性。在組織管理方面,尤其以激勵力量與溝通歷程二項最為重要,這些都可做為學校行政人員在經營學校時,擬定策略或設計方案措施等的參考。另外在現況與期望的落差方面,可以讓學校行政人員明乎行政管理中雙向性回饋獲得的重要性,更應儘量多利用管道了解教師們的期望,並減低管理現況與教師期望間的落差,藉以提昇教師工作士氣,順利達成教育目標。 |
英文摘要 | The purpose of the study was to investigate the discriminative and predictive function of elementary school organization management and the gap between current condition and expectation to teacher morale in Taiwan. The subjects were 253 teachers who studied in the Extended Education Department of National Taichung Teachers College. The P.O.S. and teacher morale questionnaire were administered to the subjects. The results of the study showed that: 1.Eight dimensions of elementary school organization management can discriminate teacher morale among high, middle, and low groups which all include the four dimensions-- organization identification, job involvement, team spirits, and goals sense. The percentage of correct prediction is very good, especially in motivational processes and communication processes. 2.The gap between current condition and expectation of eight dimensions of elementary school organization management can discriminate teacher morale among high, middle, and low groups which all include the four dimensions--organization identification, job involvement, team spirits and goals sense. The percentage of correct prediction is good, but it is lower in goal-setting processes, interaction processes and real performance dimensions. In conclusion, we can understand the importance of elementary school organization management and its gap between current condition and expectation to predict teacher morale from the study, especially in motivational processes and communication processes. The results can provide school administrators to design programs for school management. |
