中文摘要 | 本研究之目的在於探討國內企業目前人力資源管理工作策略化的程度,有無產業 與組織特性間的差異,以及人力資源管理策略化程度跟組織績效之間的關係。研究結果發現 受訪樣本中有44%可歸類為策略型,屬於策略化程度較高者;44%可名之為管理型,屬於策略 化程度居中者;另外有12%可稱為作業型,仍停留在傳統人事管理作業型態。在臺美商企業 人力資源管理策略化程度顯著地高於本土及日式企業,資本額高低與策略化程度亦有明顯的 正相關,服務業雖比製造業有較高的策略傾向,但差異未達顯著程度。在組織績效方面,策 略型企業在行為面績效、財務面績效、及整體表現三個指標均明顯優於管理型與作業型,管 理型企業在員工行為面績效優於作業型,研究結果支持策略性人力資源管理的論點。 |
英文摘要 | The purpose of this study is to discuss the strategic level about the human resource management of the domestic business, finding that whether or not there exists difference between industries and organizational characteristics, and knowing the relationship between strategic level of human resource management and organizational performance. According to the research, 44% of the samples can be classified into the strategic type, another 44% are managing type, and the other 12% still keep the traditional type. Obviously, the strategic level of human resource management of American owned firms in Taiwan, are higher than domestic and Japanese owned ones. The amount of the capital also positively relates to the strategic level. Although the service business own stronger tendency toward the strategic way than manufacture business, the difference is not so noticeable. About the organizational performance, business of the strategic type is clearly better than the managing and operational type by the index of behavioral, financial and overall performance. The business of managing type show better behavioral outcomes than operational ones. Such a kind of result supports the issues of strategic human resource management. |
