中文摘要 | 本研究利用Price aud Mueller的流動模式探討基層員工流動的原因。第一個研究的受試共902人,全部為女性,來自一家電子公司的生產單位。第三個研究的受試共834人,男性248人,女性586人,來自另一家電子公司的生產單位。問卷調查後六個月內有自願離職者分別為161人和103人。資料分析的結果發現,本研究的模式對流動的預測力低,但是,對離職意願和工作滿足的預測力卻很高。在預測變項中,年齡是最重要的變項;而年齡群的流動率差異很大。此外,期望符合程度雖然和流動的相關不高,但是,和離職意願和工作滿足的相關均很高。從電話訪問調查離職者目前就業情況的結果發現,轉業、賦閒在家,和升學的比例都很高。這個結果顯示,經濟發展不僅增加工作機會,可能也影響員工的生活型態、工作意願,進而影響員工流動。 |
英文摘要 | This study adopted Price and Mueller's turnover model to discuss the causes of low level employee-turnover. Subjects of the first study were 902 female operators from production units of an electronic firm. Subjects of the second study were 834 operators, 248 male, 586 female, from production units of another electronic firm. Six months after the questionnaire was completed, there were 161 and 103 voluntary leavers, respectively. The results of multiple regression analysis indicated that the model did not predict turnover very well, but did pretty well for intent-to-leave and job satisfaction. Among the predictor variables for turnover, age was the most important one, and the turnover rates of age groups varied. Met expectation did not correlate well with turnover, but did very well with intent-to-Ieave, and job satisfaction. The phone interviews of leavers revealed a high proportion of leavers who changed fields, remained unemployed, or went back to school. It was argued that economic conditions affected not only job opportunity, but also subjects' life style, and desires to work which might result in more turnover. |
