中文摘要 | 學校常常陷入工作場所的情緒困境,個人和團體常在特定脈絡處理日常憤怒、憂慮、沮喪、失望、恐懼、內疚、愛、友誼和樂趣等。學校成員對學校的認同,與這些感覺的好壞緊密的連結在一起。尤其在當前教育政策不斷更迭並不斷衝擊教育人員情緒之際。 目前較少研究涉及校長如何運用正向情緒感染進行領導,改造學校氛圍。本研究以質性取向探討一位新上任優質女性H校長如何以正向積極的情緒影響學校成員,進而轉化成員的負面情緒為正向積極的情緒,有效的領導學校成員達成學校教育目標。本研究發現:一、情緒領導的不同階段,領導風格也從初期的教練型、前導型到後期的願景型、民主型領導風格,並展現正向積極的情緒影響。二、安排積極性情緒覺知的教師專業成長工作坊,可轉化疏離或對立的團體情緒張力。三、營造正向情緒且尋求高度績效表現的過程中仍不免造成與成員間的緊張關係,需要校長正視以免產生成員的負面情緒感染。 |
英文摘要 | A school is sometimes like an emotional stew, both individuals and groups of people process anger, anxiety, depression, disappointment, fear, compunction, love, friendship and pleasure on a daily basis. The degree to which shcool members identitify with the school where they work are associated with these feelings, particularly when unceasingly changing educational policies frustrate teachers' morale. Few research have focused on these issues regarding how principals, as leaders, deal with the emotions of school members by aiming to transform the school atmosphere. This study aims to explore how an excellent female principle, Helen, led her school members by way of enhancing positive moods. The major findings are as follows: (1) Successful emotional leadership experiences different stages, from initial coaching and pilot styles to later stages of visional and democracy leadership style; (2) The design of emotion-awareness workshop as a way for teacher professional development will decrease the conflict and tensions between the leader and his/her school members; (3) Inevitably, tensions occur in the process of seeking high performance, and in the process also cause tension between the principal and members, thus, the principal needs to take action in order to avoid negative emotional contagion among members. |
