中文摘要 | 許多組織愈來愈依賴資訊科技,這種現象迫使IT員工面臨延長的工時及在晚上或週末將額外的工作帶回家,造成工作及家庭生活的界線變的模糊。本研究旨在調查IT員工工作家庭衝突對工作耗竭的影響及工作家庭衝突的前置因素(IT使用、角色模糊、角色衝突及工作涉入),而社會支持在工作家庭衝突及工作耗竭關係的調節效果也將被檢視。為了進一步探索工作家庭衝突的前置因素的影響,及工作家庭衝突對工作耗竭的作用,本研究根據工作頭銜(技術及管理職務)進行比較。採用問卷調查法收集404位台灣IT員工的資料,我們發現工作家庭衝突的前置因素:IT使用、角色模糊、角色衝突及工作涉入皆與工作家庭衝突顯著相關,而有較高工作家庭衝突的IT員工則遭受更高的工作耗竭。此外,高階主管的支持顯著調節了工作家庭衝突及工作耗竭的關係。工作家庭衝突的前置因素在兩個不同工作頭銜分群中有不同的影響,在管理職務的子群體中,四個前置因素都顯著影響工作家庭衝突;在技術職務的子群體中,只有工作模糊及工作衝突對於工作家庭衝突有顯著影響。研究限制及管理意涵將在文中提出討論。 |
英文摘要 | Many organizations are becoming increasingly dependent on information technology (IT). This phenomenon forces IT employees to face extended work schedules and to bring additional work home at night or on weekends, blurring the boundary between work life and family life. This study aimed to examine the effect of work-family conflict (WFC) on work exhaustion and its antecedents (IT usage, role ambiguity, role conflict, and job involvement) for IT employees. The moderating effect of social support on the relationship of WFC and work exhaustion was also examined. To further probe the impacts of the four antecedents of WFC and the effects of WFC on work exhaustion, two sub-samples classified by job title (technical and managerial position) were contrasted. A self-administered survey was conducted to collect data from 404 Taiwanese IT employees. We found that the antecedents: IT usage, role ambiguity, role conflict, and job involvement were all significantly related to WFC. IT employees with greater WFC experienced more work exhaustion. In addition, supervisors' support significantly moderated the WFC-work exhaustion relationship. There were variations in the influence patterns of the four antecedents on WFC in two job title groups. In the managerial subgroup, all four antecedents significantly affected WFC. In the technical subgroup, role ambiguity and role conflict were the only factors to have significantly impacted on WFC. The research limitations and managerial implications conclude the paper. |
