中文摘要 | 本研究探討兩種重要的部屬行為即組織公民行為和印象管理對主管與部屬交 換關係之關聯性的影響。在過去文獻中,指出主管與部屬交換關係會受到組織公 民行為與印象管理的影響,但都是以各別的角度探討,而對於三者間是否有相互 影響之相關研究仍不多。本研究運用多元迴歸分析以台北縣製造業為研究對象, 探討組織公民行為與主管與部屬交換關係之關聯性,以及提出印象管理對組織公 民行為與主管與部屬交換關係之關聯性有調節效果。研究發現組織公民行為子構 面與主管-部屬交換關係有顯著相關,加入調節變數印象管理後,結果發現在組織 公民行為子構面「敬業樂群」部分除「哀求」構面外,其餘構面都具有調節效果, 其中以「自我推銷」及「奉承」構面最顯著。本研究亦針對研究發現提出實務管 理意涵及後續研究建議。 |
英文摘要 | This study investigated how two important subordinate behaviors, organizational citizen behavior and impression management, affect the leader-member-exchange. Past literatures have pointed out that the organizational citizen behavior (OCB) and impression management (IM) affected leader-member-exchange (LMX). However, they have just discussed their relationships independently instead of the mutual joint influence between these subjects. In this study, we have employed multiple-regression to analyze data collected from the manufacturing industry in Taipei County. We attempted to define the relationships between OCB and LMX, and to explore whether or not IM plays a moderating role between OCB and LMX. The results demonstrated that there was a relationship between dimensions of OCB and LMX, and indicated that adding dimensions of IM, except “supplication”, in “professional and helping others” dimension of OCB had a moderating effect. Amongst the dimensions, “self-promotion” and “ingratiation” have generated the most significant effects. According to the results, this study has also provided practical management implication and followed up with more suggestions. |
