中文摘要 | 有別於以往有關工作投入的研究大都集中在組織層面的變項如工作特色,本研究專注於成就動機此一個人因素。除了將成就動機分為社會取向與個我取向兩類,試圖探討兩者是否會影響工作投入,以及兩者的影響有何差異外,並再進一步探討兩者是否會由努力歸因作為中介因素。為排除組織因素如工作特色的影響,本研究單選一家在全省擁有分店超過一百家的外送速食公司,透過問卷調查各分店店長在成就動機、努力歸因與工作投入的程度。研究結果發現努力歸因傾向是個我取向成就動機對工作投入影響的中介因素,但卻非社會取向成就動機對工作投入影響的中介因素。 |
英文摘要 | To be different from the previous researches about job involvement, which focused on the organizational variables such as job characteristics, this study focuses mainly on the individual factor—achievement motivation. By dividing the achievement motivation into social- and individual-oriented components, this study not only try to find out whether there is any difference between their influences, but also further discover whether the effort attribution is the mediator between the two achievement motivations and job involvement. To rule out the effect of organizational variables such as job characteristics, this study only choose one fast-food delivery company to survey store managers about their levels on achievement motivation, effort attribution and job involvement by questionnaires. Results show that effort attribution is the mediator between the individual-oriented achievement motivations and job involvement, but not social-oriented achievement motivation. |
