中文摘要 | 文獻上許多學習者認為,情緒耗竭是造成工作倦怠的必要條件,也是工作倦怠形成之首要階段。因此,對於情緒耗竭之本質與成因的瞭解,對於組織防範員工工作倦怠的管理過程,有其策略性的重要地位,然而目前的文獻中,以情緒耗竭為主的研究尚屬少見。故本研究的主要目的,在探討影響情緒耗竭的若干變數,同時檢視情緒耗竭於模型中所發揮之中介作用。 本文首先回顧工作倦怠之文獻,據以提出五個與情緒耗竭攸關之研究變數,繼以基層政府會計人員進行實證。研究結果五項重要發現,(1)樣本人員的工作與家庭之間存在著有負面的外溢效果;(2)工作與家庭衝突對情緒耗竭有正向之預測力,對於工作滿足則有負向的影響;(3)角色衝突和角色模糊均負向影響工作滿足,角色衝突則亦明顯地影響情緒耗竭,所以證實角色衝突是基層政府會計人員必須面對之重要課題;(4)A型性格對情緒耗竭具有預測力;(5)情緒耗竭強烈而負向地影響工作滿足,並為本模型中之一重要中介變數。 |
英文摘要 | Many scholars hold the position that Emotional Exhaustion (EE) is an important prerequisite in causing employee Job Burnout. Therefore, a through understanding of EE and especially its antecendents is crucial and strategic for effective Job Burnout prevention. Such attempts are rare in the current literature. This study begins with a literature review on Job Burnout, and then introduces four variables theoretically related to EE to establish a tentative research model. This model has been empirically tested by questionnaire on 268 local government accountants. The results stresses five points: 1. The existence of negative spillover between work and family for the sample accountants is found. 2. Work and family conflict shows direct impact on EE and also negative influence on job satisfaction. 3. Both role conflict and role ambiguity negatively predict job satisfaction, and role conflict strongly predicts, EE. 4. Type A behavior has an obvious impact on EE. 5.EE predicts low job satisfactions and proves an intervening variable between the four independent variables and job satisfaction. Finally, suggestions for future research and government accounting personnel management are discussed. |
