中文摘要 | 近年來私立財團法人醫院快速成長,並以聯盟或連鎖之企業化方式經營,使得公立醫院面臨極大的經營困境,行政院衛生署因此積極推動所屬醫院民營化,對績效較差的醫院將研擬合作經營或委託經營方式來提升經營效率。本研究以南部地區衛生署所屬醫院、大型國立教學醫院及私立財團法人醫院各一家為合作經營個案的研究對象,探討三家醫院成員對合作經營態度,以及其與工作滿足、組織承諾之間的關係。研究結果發現,個案中之衛生署所屬醫院的成員在工作滿足、組織承諾及對組織變革之贊同態度較國立教學醫院及私立財團法人醫院的成員為低。顯示醫院管理者應確切了解組織成員之工作需求及對組織變革的態度,以提高成員之工作滿足,增加成員之組織承諾及對變革的贊同,並加強醫院成員對合作經營計劃之溝通與參與,消弭成員對組織變革的抗拒,如此組織變革方可得到預期的效果。 |
英文摘要 | The recent surge of juridical (not-for-profit) hospitals with alliance management challenges public hospitals in Taiwan. The Department of Health (DOH) therefore proposes several improvement plans, such as privatization, collaborative management, or management contracts, to promote these public hospitals' performance. This study selects one public hospital of DOH, one large public teaching hospital, and one large private juridical hospital from the same region in southern Taiwan as a collaborative management case, and explores coworkers' attitude of these three hospitals toward collaborative management and its relationship with job satisfaction and organizational commitment. The findings of this study reveal that coworkers of DOH public hospital have lower degree of job satisfaction and organizational commitment, and less favorable attitude toward collaborative management than other two hospitals in this case. Senior executives of DOH public hospital should make more effort to understand empolyees' need and attitude, then increase their job satisfaction. More communication and participation are suggested with respect to the collaborative management plan in order to achieve the expected result of organizational change. |
