中文摘要 | 外籍勞工引進後,由於文化背景與國內勞動力迥異,因此外勞文化的適應性已成為國內爭論的課題。本研究的目的藉由跨文化管理的觀點探討外勞人力資源管理和績效的關係。實證結果發現:針對外勞實施「特殊條件甄選」、「文化調適訓練」、「開放溝通」、「績效報償」、「薪資公平性比較」,並提供「後勤性支援」、「社會性支援」對外勞的績效有正向影響。此外,如重視外勞「薪資公平性比較」對其「棄職脫逃」有負向影響,然而重視「社會性支援」對其「棄職脫逃」有正向影響。另一方面也發現不同文化背景的外勞在績效和棄職脫逃上亦有顯著差異。 |
英文摘要 | Since the foreign workers were permitted to immigrant to work in early 1989s, the cultural adaptation has become a controversial issue in Taiwan. The purpose of this research is to examine the cultural aspects of foreign workers' human resource management in Taiwan. It emphasizes the comparison of worker's performance in terms of cross-cultural management. The results revealed that specific recruiting terms, cross-cultural training, openly communication, performance-based compensation, equity-based wage calculation, and personal and social support do have positive effects on the foreign workers' performance. It indicated that the equity-based wage calculation has a negative effect on, while the social support has a positive effect on the run-away of foreign workers in Taiwan. The research also revealed that foreign workers with different cultural backgrounds differed in performance and run-away. |
