中文摘要 | 本研究由產業別與海外子公司分散程度的情況觀點,探討我國企業為建 立國際競爭優勢,如何藉由各種國際經理人的發展實施,來培育其國際經理人的 才能。經由對7家企業的深入訪談與108家從事海外投資之我國企業的實證研究結 果發現:我國企業為發展國際經理人的「跨國整合才能」,「績效導向發展」是 一個非常有效的方法,除此之外,製造業的「回任管理」與「跨文化訓練」對「 跨國整合才能」也有正面的影響。 另外,我國企業為培養國際經理人的「本土創業才能」,「全球性發展」乃 是非常有效的方法;尤其是當海外營運據點不多時,其正向影響更是顯著。此外 ,當海外投資國愈多時,重視國際經理人的「回任訓練與發展」對他們的「本土 創業才能」也是有顯著正面影響。相信藉由上述之實證研究結果,對我國企業如 何藉由國際經理的才能發展,建立其國際競爭力,必有相當的參考價值。 |
英文摘要 | Growing international competition is placing increased importance on the competency of global managers. The purpose of this research is to find the core competencies of global managers and to build a framework to develop International competencies. This study tries to explore the relationship between global competencies and global managerial development under the situation of industry and geographic dispersion. 108 samples of Taiwan's native MNEs were selected and statistical methods used to test a set of hypotheses. The results indicate that: Outcome-based development has positive effects on international competence of transnational integration; additionally, repatriate development and cross-cultural training also have positive effects on it in the case of manufacturing industrial companies. Alternatively, global development has positive effects on international competence of local entrepreneurship, especially in the case of less foreign subsidiaries; by the way, in the case of more foreign-country location, repatriate development also has positive effects on it. |
