中文摘要 | 本研究應用功能模式及重要事件法,並藉由工作分析、問卷調查及深入訪談之方式,以探討某建築營造公司之管理才能需求發展。首先,由功能模式瞭解主管人員之重要管理活動及完成這些活動所需之重要能力,再以重要事件法求得中階主管在處理較獨立之專案及危機事件時之重要管理活動及能力,以彌補功能模式之不足,進而配合個案公司之升遷制度,提出各級主管在升遷過程中應循序加強培養之能力。研究結果顯示,基層研修則是創新、分析、溝通協調能力等;中階研修是領導統御與協商談判能力;高階研修所針對之主要能力為基層與中階研修之延伸與加強。此成果除可供公司人員升遷時,其能力考量或訓練之依據外,亦對公司管理人員長期之管理才能發展提供具體的方針。 |
英文摘要 | This research applied competency model and critical incident approach, by utilizing work analysis, questionnaire and structured interview techniques to explore the needs of management develop in a construction company. First, competency model was used to investigate managers' major activities and identified the abilities needed to accomplish each of the activities. Second, critical incident approach was used to investigate middle level managers' activities and its associated abilities to processing specific cases or critical incidents. Finally, we proposed the required training needs associated with various levels of promotion for the case company. The results indicated that the crucial management skills needed to be trained for the, (1) operational level managers are creativity, analysis, oral communication, coordination, planning and control, (2) middle level managers are leadership and negotiation, and (3) top level managers are the extension of the above two. The findings of this research not only provide an empirical basis in considering the abilities for each level of promotion, but also provide a practical guideline for the organization's training needs of management development. |
