中文摘要 | 農業推廣為農業發展中重要的一環,農業推廣工作由農業推廣人員予以承擔,然 農業推廣人員多為高中職畢業,其素質有待提昇,因此農委會和農林廳自四十五年度開始實 施農業推廣人員的職前訓練,然其執行情況以及影響訓練成效的因素如何並未有人進行審慎 的瞭解。有鑑於此,本研究嘗試以該職前訓練為著眼點,以八十四年度的參訓人員九十五人 為對象,嚐試探討參訓人員的職業投入、參訓意願、組織支持、學習動機和訓練成效之情況 ,以及其間的因果關係。 以結構方程式模型及 LISREL 軟體分析的結果顯示,上述五項因素皆呈現中上程度之情況。 並且參訓人員的職業投入、參訓意願和組織支持能對其學習動機產生正面的顯著的影響;職 業投入和組織支持也對訓練成效產生正面、顯著的影響;同時學習動機也對訓練成效產生正 面、顯著的影響。 由上述發現,本研究認為職業投入、參訓意願和組織支持在訓練計畫中扮演重要角色,因此 建議組織應讓其員工體認組織的支持,並且在推動訓練計畫時慎選對工作具有認同感的員工 ,並誘導其主動的參訓意願,如此才易於讓參訓者產生學習動機而確保訓練的成效。 |
英文摘要 | Agricultural extension is an important aspect of agricultural development and the major work of agricultural extnesion agents. Because almost all agricultural extension agents graduated from senior high school or senior vocational high school, the quality of their education needs to be improved. The Council of Agriculture and The Department of Agriculture and Forestry executed the entry-level training program of agricultural extension agents form 1956. There hadn't been a serious study of this program, for that reason this study chose the 95 participants of 1995 as the target sample to try to find out the conditions of job involvement, the willingness of participation, the organizational support; learning motivation and training effectiveness; and also the causal relationship among those factors. Using the structural equation model and LISREL program to analyze the data, the results show that the job involvement, the willingness of participation and organizational support all have positive and significant influence on learning motivation. The same results were found to be true for job involvement and organizational support to training effectiveness, as well as training motivation to training effectiveness. Therefore, job involvement, willingness of participation and organizational support are key factors of the training program, which suggests that it is important for organizations to show organizational support to their employees, and if they can choose those employees with high job involvement and induce their willingness to participate in the training program, then they can guarantee the effectiveness of the training program. |
