中文摘要 | 本研究以 Maille 於 1984 年所做之研究為基礎,探討工作特性、目標情境、個 人需求強度與滿足、績效之關係。 Maillet 的研究主要在探討( 1 )工作特性與目標情境 整體而言在解釋績效與滿足時之相對重要性, ( 2 )成長需求強度在工作特性、目標情境 與績效、滿足間之干擾效果, ( 3 )獨立變數 -- 工作特性、目標情境與應變數 -- 績效 、滿足間可能之曲線關係。 本研究參酌 Maillet 的研究在下列四個方面進行研究。 第一:Maillet 以警衛為研究對象 ,本研究則以一大製造公司之管理幕僚人員作為樣本,探討整合工作特性與目標設定可否一 般化到其他對象。第二:探討成就、關係、自主需求的干擾效果,這三種需求被認為會影響 人對工作特性之反應,但並無太多的研究加以探討。第三:Maillet 的研究將應變數 -- 績 效與滿足分開探討,本研究合併該兩個應變數,檢視其與工作特性與目標情境之關係如何﹖ 第四:探討部門別、教育程度、年資之不同,其獨立變數與應變數間之關係是否不同。 以干涉迴歸及典型相關分析兩種方法進行資料分析。研究結果顯示:工作明確對績效與滿足 的影響最大。成就、關係、自主需求在滿足上皆有干擾效果,在績效上只有關係需求有此效 果;成就需求、自主需求對績效則具有顯著之獨立效果( independent effect )。獨立變 數 -- 工作特性、目標設定與應變數 -- 績效、滿足間存有曲線效果。部門、教育程度、年 資不同,其獨立變數與應變數間之關係也不同。 |
英文摘要 | Based on Maillet's (1984) research, this study is conducted to examine the relationship between independent variables - job characteristics and goal settings, moderator variables - individual need strength, and dependent variables - satisfaction and performance. The purposes of Maillet's research was to examine (1) the relative importance of the motivating potential score, goal difficulty, and goal specificity in the prediction of performance and satisfaction, (2) the moderating role of strength of grow need, and (3) the possible curvilinearity of the relation between the independent variables and the dependent variables. This study extened the research in four ways. First, it used and extended sample of several departments of administrative personnel of a large manufacturing company. Second, it examined the moderating role of achievement, affiliation, and autonomy need strength rather than growth need strength. These three need strengths were scarcely dealt with by previous researches and were thought to have potential influence on individuals' affective reactions to characteristics of their job. Third, it tried to obtain scarcely dealt by previous researches and were thought potentially influence individuals' affective reactions to characteristics of their job. Third, what are the findings obtained from different data analysis method. This study uses canonical analysis to see the joint effects of job enrichment and goal setting on outcome measures simultaneous. Fourth, individual differences in terms of department, education, and company tenure are examined to explore the potential moderating influence. The moderated regression analysis and canonical correlation analysis is used to analyze the data collected from questionnaires. It is concluded that goal specificity have a significance impact on satisfaction and performance. Achievement, affiliation, and autonomy need strength have moderating role on the relationship between the independent variables and satisfaction, and affiliation need strength moderate the relationship between independent variables and performance. Achievement and autonomy need strength have independent effect on performance. There exists curvillinear effect between the independent variables -- Job enrichment and Goal Setting and dependent variables -- Satisfaction and Performance. Finally, department, company tenure, and education level all moderate the relationships between the independent variables and dependent variables. |
