中文摘要 | 本研究探索企業組織中領導者與部屬形成領導者內團體之歷程及其影響因素,以 了解領導者與部屬在建立較緊密(領導者內團體)或較疏遠(外團體)的領導與部屬關係時 所經歷之歷程及所受到的影響因素。研究者以文獻資料形成原始的訪談網要引導初步的訪談 方向,並隨訪談所得之資料修正後續的訪談重點。訪談對象來自不同類型的組織,受訪者合 計19人。訪談資料以參考文獻所得之原始分析架構為起點,再依實徵資料修正、補充,將 影響因素依關係基礎、部屬個人因素、環境因素作分類處理,並找出三種基本的領導者內團 體形成歷程模式,包括關係基礎模式、個人因素模式、及互動模式。本研究發現影響領導者 內團體形成之關係基礎以親戚關係最重要。關係基礎可分為實質及名義兩種,以前者較具影 響力。此外,關係基礎之影響多發生在建立領導關係之前。而部屬個人因素的影響方面,則 主要發生在建立領導關係之後;其中以部屬的工作能力與工作態度、與領導者有相同之理念 、對領導者表現出正面之態度與行為等較為重要。關係基礎與部屬個人因素可以獨立或互動 的方式影響領導者內團體形成。在資料分析完成之後,研究者根據所得之資料提出五項命題 。本研究建議後續研究者除對本研究所提出之命題進行驗證外,並對領導者與部屬形成內團 體或外團體關係後所造成的各種影響進行探討。 |
英文摘要 | This study focuses on the process as well as the factors that influence the formation of leader in-groups among corporate organization leaders and their subordinates. The study is aimed at understanding the process undergone by leaders and suborinates in building closer (leader in-groups) or more distanced (out-group) leader-subordinate relationships, together with the factors influencing such a process. Based on the literature, the researchers formed a rough interview outline for initial interviews. Based on data obtained from this interview, revisions were made for subsequent interviews. Interview respondents, totaling 19, came from variuous types of organizations. A rough analytical structure for interview data was constructed based on the literature and sutly revised and supplemented using empirical data. The influencing factors were then classified under basis of relationship, subordinate's individual factors and environmental factors. Then, three models of leader in-group formation were identified: relationship basis models individual factor model and interactive model. This study reveals that the most important relationship basis influencing the formation of leader in-groups is blood relationship. Relationship basis can be classified into actual and nominal, the former being more influential. Furthermore, the influence of relationship basis usually occurs before the formation of leadership relationship. In contrast, the influence of subordinate's individual factors mainly occurs after the formation of leadership relationship. The most important of these factors include subordinate's work abilities, work attitudes, idea similarities with the leader and positive attitude and behavior towards the leader. Both relationship basis model and individual factors model can independently or interactively exert influence on the formation of leader in-groups. after data analysis, the researchers made five propositions based on the data obtained. It was recommended that future researchers conduct a verification of the propositions pointed out in this study, as well as look into the various effects that arise out of the formation of in-groups or out-groups among leaders and their subordinates. |
