英文摘要 | The major purposes of this study are: (1) to survey the differences of teachers’ job satisfaction under the principals’ 1eadership styles in five-year junior colleges, (2) to find the correlations between them, and (3) to make some suggestions for improving the five-year junior college education based on the findings of this study. This study placed equal emphasis upon both theoretical analysis and survey approach. The subjects were 266 full-time teachers in thirty five-year public and private junior colleges including colleges of technology, colleges of commerce and teachers’ colleges. Among the subjects there were 35 professors, 61 associate professors, 125 instructors and 45 teaching assistant. Two instruments were used: “Principals’ Leadership Behavior in Five-year Junior Colleges Questionnaire” and “Teacher’s Job Satisfaction in Five-year Junior Colleges Questionnaire”. The former is to understand princîpa1s leadership behavior (initiation & consideration) through the perception of teachers. The latter is to measure teachers’ satisfaction in regard to teaching itself, the school environment, administration and supervision, salary, and promotion. For the purpose of dataanalysis the author employed t-test, one-way ANOV A, product-moment correlation, multiple regression analysis, etc. The main findings of this study are as follows: 1. The principals of public five-year junior colleges show more consideration behavior than the principals of private ones. 2. Public school teachers, ma1e teachers and specialty courses’ teachers have higher job satisfaction than private school teachers, female teachers and common courses’ teachers. 3. Professors demonstrate higher job satisfaction than instructors and teaching assistants. The teachers with salary over NT$ 30,000 have higher job satisfaction than those with salary less than NT$ 30,000. 4. In schools with principals having High-initiation and high-consideration leadership style, teachers have more job satisfaction than those with Low-intiation and low-consideration leadership style. 5. There is medium correlation between principals’ leadership behavior (initiation & consideration dimensions) and teachers’ job satisfaction. 6. The correlation between principals consideration behavior and teacher’ job satisfaction is significantly higher than the correlation between the principals’ initiation behavior and teacher' job satisfaction. 7. The principals’ initiation and consideration leadership can predict about 40% of the total variate in teachers' job satisfaction. Based upon the above findings, the author makes some suggestions for educational administrators, teachers and principals of five-year junior colleges. The principals’ leadership behavior questionnaire or the teachers’ job satisfaction questionnaire have been pre-tested, the factor analysis method can be employed to understand whether or not a questionnaire item is appropriate to the particular dimension being investigated. The researchers in the future may still use questionnaires to explore the principals’ behavior in leadership; however, the interview and observation method should also be employed in order to understand the complex relationship between the principals’ leadership style and many other variables. Further studies may be directed to investigate the relationships, among Principals’ leadership style, teachers’ job satisfaction and the performance of teachers. |
