| 中文摘要 | 近年來臺灣全國大學體育教師的職缺競爭更加激烈,而為了翻轉大學體育教師的刻板印象及定位,新進體育教師扮演著關鍵角色。根據我國法規,教學、研究和輔導及服務三面向為評量教師專業能力及能否延續職涯的明確基準,因此新進體育教師必須承擔多重角色及面臨緊接而來的身分模糊,時間管理失靈、資源分配不均等現象。本研究以角色衝突觀點、文件分析法和半結構訪談試圖釐清衝突內容及應對方式。結果發現高等教育中普遍存在新進體育教師的各式角色衝突。衝突來源包括「大學教師」的單一身份、聘任契約的差異以及組織文化慣例。教師們採取的適應策略中「順應」雖是主要的相同特色但在面對教學、研究、輔導與服務時仍會有不同的應對策略。最後,為了協助新進體育教師,學校的人力管理層面應考慮建立明確的角色分工機制、提供專業成長支持,並強化教師的心理健康輔導。 |
| 英文摘要 | In recent years, competition for university physical education teaching positions in Taiwan has become more intense, and new physical education teachers play a key role in overturning the stereotypes and positioning of university physical education teachers. According to our country's regulations, the three aspects of teaching, research, and guidance and service are clear benchmarks for evaluating a teacher's professional competence and the possibility of continuing their career. Therefore, new physical education teachers must assume multiple roles and face the immediate ambiguity of their identity, as well as the ensuing phenomena of ineffective time management and uneven resource allocation. This study aims to clarify the content of conflicts and coping strategies using a role conflict perspective, document analysis, and semi-structured interviews. The findings show that various role conflicts among new physical education teachers are prevalent in higher education. Sources of conflict include the single identity of "university teacher," differences in employment contracts, and organizational cultural practices. Compliance was a key common feature of the adaptation strategies adopted by the teachers. Finally, to assist new physical education teachers, the school's human resources management level should consider establishing a clear role division mechanism, providing professional development support, and strengthening psychological health counseling for teachers. |
