| 中文摘要 | 資訊服務業因產品生命週期短、市場場競爭激烈與技術求新求變,導致資訊服務業從業人員工作時間長、經常面臨不定期的超時工作或隨時待命(on call);如此一來工作負荷高,無法兼顧家庭,職家衝突高。近年來有越來越多的研究開始關心員工的心理層面,認為個體擁有較高的心理資本,看待事情會擁有正面且積極的態度,可能對其工作有正向影響。因此,本研究運用工作要求-資源模式(Job Demands-Resources Model)為理論基礎,探討資訊服務業從業人員的心理資本對其工作負荷與職家衝突的影響效果。研究結果顯示,資訊服務業從業人員的工作負荷愈大,將會導致職家衝突感愈高;而心理資本可以降低工作負荷以及職家衝突。此外,本研究亦發現,心理資本在工作負荷與職家衝突間扮演調節效果。 |
| 英文摘要 | Based on the industrial characteristics of the information service industry in short product life cycle, fierce market competition, and technological innovation and change, employees in this industry always work long time, facing over workload and on call. So that they can't take care of family, and had high conflict in work-family. In recent years, more and more studies have begun to pay attention to the psychological level of employees. It is believed that individuals have high psychological capital with positive attitude towards things, which may have a positive impact on their work. Therefore, this study uses the Job Demands-Resources Model as a theoretical basis to explore the effect of the psychological capital of employees in the information service industry on their workload and occupational conflict. The results of the study show that: the greater the workload of information service practitioners, the higher the perception of occupational conflict, and psychological capital can reduce workload and job-family conflict. In addition, this study also found that psychological capital plays a moderating effect between workload and job-family conflict. |
