中文摘要 | 目的:管理人才需要有其對應之職能,方能讓人員與工作職務適得其所,對於醫務管理亦然,培育醫務管理人才之餘,更需要建立相關職能機制。方法:本研究以修正式德爾菲法將醫務管理人員之管理職能分成五大群組:概念技能、領導技能、規劃技能、人際技能及專業技能與對應之20個管理職能要素。結果:經模糊層級分析法分析指出領導技能(0.13)>規劃技能(0.12)>概念技能(0.11)>專業技能(0.10)>人際技能(0.05)。最後,進行醫務管理人員之職能分析驗證,顯示受評者所具備的職能與其實際擔任職務所需之職能間具有相當程度的符合性。結論:作為內部儲備主管計畫之基礎資料與管理職能發展計畫之參考,亦可使個人與組織內部晉升達到連動性發展而促使雙贏。 |
英文摘要 | Objectives: Health care administrators and management personnel require corresponding competencies to arrange personnel suitable for the assigned jobs. Therefore, relevant mechanisms need to be established in addition to the training of administrators for health care management. Methods: This study divided the managerial competencies of health care administrators into five domains by using the modified Delphi method and a questionnaire survey. The five dimensions were conceptual skills, leadership skills, planning skills, interpersonal skills, and professional skills. Results: This study verified the managerial competencies of health care administrators based on these five domains to construct objective and reliable indicators. Twenty managerial competencies were developed within the aforementioned five domains according to the expert opinions in terms of conformity: Leadership skills (0.13), followed by planning skills (0.12), conceptual skills (0.11), professional skills (0.10) and interpersonal skills (0.05). After verification, four independent raters found a considerable degree of conformity between the 20 aforementioned competencies which require actual professional duties. Conclusions: The establishment of systematic and scientific indicators can serve as a reference for trainees in terms of internal management and managerial competency. In addition, these indicators serve the purpose of individual and internal organization promotion in accordance with the interdisciplinary health care managerial competencies, and thereby constitute a win-win situation. |
