中文摘要 | 人力派遣已成為企業降低人力成本與因應業務彈性需求解決方式,派遣人員 漸漸成為一群不可忽略的工作族群,成為企業增加彈性、將低成本的策略之一, 人力派遣也打破了傳統的雇用關係,其工作以短期性、臨時性、專案性為主。台 灣零售業及產品產銷根據季節性及特定節慶對於人力需求大幅成長 ,雇用派遣 人員分攤龐雜工作與產品銷售已成為各零售型賣場在人力資源運用上的常態策 略。本研究針對台灣零售賣場外派人員在組織承諾與自我效能的相關研究並以工 作壓力與組織公平為中介檢定進行問卷調查量化研究分析。問卷發放共計250 份,回收240 份扣除8 份無效問卷共計232 份有效問卷,回收率為92.8%。研究 中發現派遣人員在組織承諾與自我效能中呈現正向顯著影響,工作壓力對自我效 能中呈現負向顯著影響,但是在結果中顯示組織承諾對工作壓力關係呈現負向影 響但不顯著,且工作壓力在組織承諾與自我效能中介檢定不成立。組織公平在組 織承諾與自我效能中亦顯示中介檢定不成立。 |
英文摘要 | Dispatch work is a solution for firms to lower manpower cost and achieve business flexibility. Agency workers have gradually become an important working group. Dispatch work is not like traditional employment: the work is short-term, temporary and based on projects. According to the seasons and festivals, manpower demand from retail industry in Taiwan, for the sales of products, can increase significantly. The employment of agency workers to undertake complicated jobs and handle sales of various products is a normal strategy in the human resource operations in retail stores. This study probed the correlations among agency workers of retail stores in Taiwan, organizational commitment and self-efficacy, and treats work stress and organizational justice as moderators, in conducting quantitative research via questionnaire survey; 250 questionnaires were distributed, with a total of 240 returns. After eliminating 8 invalid questionnaires, the researcher obtained 232 valid questionnaires for a return rate of 92.8%. According to the research findings, there are positive and significant correlations among agency workers, organizational commitment and self-efficacy, and negative and significant correlations between work stress and self-efficacy. However, organizational commitment negatively but insignificantly influences work stress. The mediating effect of work stress between organizational commitment and self-efficacy was not supported. The mediating effect of organizational justice between organizational commitment and self-efficacy was also not supported. |
