中文摘要 | 本研究以工作特性(工作重要性、技能多樣性)爲干擾變數,檢測當部屬知覺主管的領導效能與部屬工作動機之關係,資料來源係針對台灣企業員工進行問卷調查。實證結果:1.部屬知覺主管領導效能對部屬之工作動機與內、外在動機構面皆有正面影響。2.領導滿意度與目標達成率皆對部屬之內、外在動機構面有正面影響。3.工作重要性與技能多樣性愈高,領導效能對部屬之外在動機有較大之影響;4.工作重要性與技能多樣性愈低,領導效能較能激起部屬之工作動機與內在動機;5.員工職級與其內在動機正相關。本研究結論與建議可作爲未來研究與實務之參考。 |
英文摘要 | The purpose of this study is to test the relationship between supervisor's leadership effectiveness and subordinators' job motivation. The job characteristics are defined as moderating variables. Data for this study were obtained questionnaires from business employees. There are five findings are summarized as follows: 1. The influences of supervisor's leadership effectiveness on subordinators' job motivation, intrinsic and extrinsic motivation are positive. 2. The influences of leadership satisfaction and the degree of achievement on subordinators' intrinsic and extrinsic motivation are positive. 3. The influence of supervisor's leadership effectiveness on subordinators' extrinsic motivation is significance for subordinators which have higher task significance and skill variety. 4. The influence of supervisor's leadership effectiveness on subordinators' job and intrinsic motivation is significance for subordinators which have lower task significance and skill variety. 5. The higher subordinators' position is, the higher intrinsic motivation is. |
