中文摘要 | 本研究旨在探討國民小學教師情緒勞務與組織承諾的相關性,主要的目的在:瞭解國民小學教師情緒勞務與組織承諾的現況;分析不同教師個人背景變項、學校環境變項與學校教師情緒勞務以及組織承諾的關係;探討教師情緒勞務與組織承諾的相關以及預測。 本研究方法以問卷調查法為主,並輔以訪談法進行。以桃竹苗四縣市80所公立國民小學624位教師為對象,有效樣本558人,佔回收總樣本數的96.7%。其所得主要研究結果,歸納如下: 一、國民小學教師情緒勞務與組織承諾現況為中高等程度。 二、國民小學教師情緒勞務知覺會因其擔任職務、學校所在地之不同,而有顯著差異情形;至於在性別、年齡、服務年資、教育背景,以及學校規模,則無顯著差異存在。 三、國民小學教師之組織承諾會因其年齡、服務年資、教育背景、擔任職務、學校所在地、學校規模之不同,而有顯著差異情形;至於在性別方面,則無顯著差異存在。 四、國民小學教師情緒勞務與組織承諾部分達到中度正相關。 五、國民小學教師情緒勞務對組織承諾整體及各層面具有中度預測力。 最後,依據研究結果,提出具體建議,俾主管教育行政機關、國民小學、國民小學教師及後續研究者之參考。 |
英文摘要 | This research aims to explore the correlation between teachers' emotional labor and organizational commitment of elementary schools. It focuses on: 1. Investigating the current state of teachers' emotional labor and organizational commitment of elementary schools; 2. Analyzing the connections among teacher background variables, school environment variables, teachers' emotional labor and organizational commitment of elementary schools; 3. Exploring of the interrelation and the prediction between teachers' emotional labor and organizational commitment of elementary schools. Methods adopted in this research were conducted through the questionnaire and interview. The samples were 624 teachers selected from 80 public elementary schools in Taoyuan County, Hsin-Chu County, Hsin-Chu City, and Mia-Li County. Among them, there were 558 valid samples. The effective rate of the questionnaire reached 96.7%. A brief summary of the data analysis outcome as follows: 1. Both the current situations of teachers' emotional labor and organizational commitment in elementary schools are all above average. 2. The perception of teachers' emotional labor varied significantly from different positions and school location. On the other hand, there were no significant differences in gender, age, seniority, academic achievements, and the scale of school. 3. The performance of organizational commitment varied significantly from different age, seniority, academic achievements, positions, school location and the scale of the school. Besides, there were no significant differences in gender. 4. An intermediate positive correlation is observed between teachers' emotional labor and organizational commitment of elementary schools. 5. Organizational commitment is also intermediately predicted by teachers' emotional labor of elementary schools. In the end, based on the findings and conclusions, this research provided concrete advices for the reference of the educational authorities, elementary schools, elementary school teachers and follow-up researchers. |
