中文摘要 | 護理人員是醫療從事人員中最龐大的一群,他(她)們的角色與能力對醫療品質的影響甚鉅。然而,不斷變化的醫療環境和壓力,例如:消費者的自我意識逐漸上升、評價體系的衝擊與總額支付制度的限制等等,這些因素將導致護理人員的士氣低落。只是,我們從情緒感染理論知曉,情緒有彼此影響的社會交互作用,所以,上述的總總現象是會影響病患的照護品質與護理人員的工作效率。因此,本研究目的在於探討醫療機構所營造出來的職場靈性氛圍,是否會直接或間接影響到護理人員本身的正向心情、情緒耗竭以及助人行為。以問卷方式收集資料,共發出450份問卷,回收397份,扣除填答不完整與一致性填答等無效問卷91份,共得有效問卷306份,有效回收率為68%。採橫斷式研究,並以結構方程模式(SEM)進行各研究構面關係之實證。經過分析與驗證後發現:一、職場靈性透過正向心情對情緒耗竭有部分中介效果;二、職場靈性會透過正向心情的完全中介而影響助人行為。另於本文文末,亦針對管理意涵、研究限制以及未來研究參考進行討論。 |
英文摘要 | Nurses have been the largest group of health professionals. The role and ability of nurses influence the quality of care deeply. However, the changing medical environment and stress including gradually rising consumer awareness, evaluation system, and global budget payment system restriction lead to low morale of nurses. At the same time, according to emotional contagion theory, emotions exists a reciprocal social interaction. These phenomena will influence the quality of patient care and work efficiency. The purpose of this research is to evaluate the authenticity degree that a nursing staff shows to the workplace spirituality, can directly or indirectly to positive mood, emotional exhaustion and helping behavior. After deleting 144 invalid questionnaires, we got 306 effective ones. A cross-sectional approach was designed. We used structural equation modeling (SEM) to test our hypotheses. We have found that: 1. positive mood mediated the relationship between workplace spirituality and helping behavior; 2. workplace spirituality has an indirect positive prediction through the mediation effects of positive mood in emotional exhaustion. In the paper, we also discussed some practical implications for nurse management and provide some ideas suggestions for future researches. |
