中文摘要 | 本研究採用相關性研究設計,針對台北縣市已立案長期照護機構的護理人員為研究對象,回收有效問卷143份,回收率66.8%,目的在暸解其組織承諾的現況,並探討其影響因素。研究工具包含工作特性量表、工作滿意度量表、組織承諾量表,將所收集資料以SPSS/PC套裝軟體進行統計分析,結果發現護理人員工作本身的特性屬於略佳的程度,工作滿意度屬中上程度,且對組織的忠誠度偏高。在影響因素方面,工作本身特性得分愈高、直屬上司的領導行為愈明確、上夜班機會愈少、工作結構愈清楚、自覺健康狀況愈好及愈符合工作興趣者,其工作滿意度愈高;工作滿意度愈高、工作符合興趣及直屬上司的領導行為愈好,其組織承諾也愈高,根據以上研究結果,提出護理實務上的建議。 |
英文摘要 | The purpose of this descriptive, correlational study was to explore the condition and factors affecting organizational commitment of nurses who work in long-term care facilities of Taipei. The Job Characteristics Scale, Minnesota Satisfaction Questionnaire and Organization Commitment Questionnaire were completed by 143 nurses with a 66.8% response rate. Statistical analysis of data was performed using the SPSS/PC program. The results show that the nurses exhibited a medium- high degree of job characteristics, job satisfaction and organizational commitment. Good job characteristics, good leadership, the less frequency of night duty, clear work structure, health status and match subjects' work interest were significantly associated with job satisfaction. Moreover, higher job satisfaction, match subjects' work interest and good leadership were the significant predictors of organizational commitment in the final regression analysis model. To sum up the results, this study provides some suggestions about nursing administration. |
