中文摘要 | 臺商赴大陸投資與日俱增,相對地需要進用大量的陸籍員工。面對大陸及員工普遍對企業忠誠度低,流動性高的現象,如何因應並留任優秀員工已是一個刻不容緩的課題。本文透過問卷調查來瞭解影響陸籍員工離職傾向的各種因素,經有效回收274份問卷的分析結果指出:個人因素、組織內因素及環境因素,都與陸籍員工的離職傾向有相當關聯。並且,對於不同層級的陸籍員工,影響其離職傾向的關鍵因素亦有所不同,這顯示對於不同層級的員工,在留人的策略上應有不同的重點。整體分析並發現,「信任」對陸籍員工離職傾向的影響效果最為明顯,感受到被主管信任的幹部,離職傾向較低。 |
英文摘要 | To enhance the competitive advantage of Taiwanese companies in Mainland China, Taiwanese companies tend to and need to engage more and more PRC native employees. But the high turnover of native employees in Mainland China is quite a serious problem. Thus, how to decrease the mobile rate is the first thing to resolve. The purpose of this research was to examine the determinants of turnover intention of native PRC employees in Taiwanese companies operating in Mainland China. After analysing 274 questionnaires collected from native employees, we found individual, organizational and environmental factors all have impact on employees' turnover intention. Furthermore, there are different key factors for employees of different levels. Trust, especially, is the most important factor for employees of all levels. Those who experience more trust from their supervisors have lower tendencies to leave. |
