中文摘要 | 本研究主要目的是從分析台灣地區護理人員對轉化型(Transformational)與交易型(Transactional) 領導的看法,探討台灣地區護理主管潛在的領導因素特質。採方便取樣取得408位護理人員為對象,以多元領導特性問卷(Multifactor Leadership Questionnaire;MLQ-5X-Rater)進行護理人員對直屬單位護理主管的領導行為觀察施測,經由因素分析進行因素抽取,結果得到台灣護理主管擁有六項領導因素構面,分別為「轉化型領導」、「被動式例外管理」、「嚴格要求並密切監督」、「妥協與承諾報償」、「當機立斷型領導」與「主觀信念誘導型領導」,此六項因素可解釋總變異量的52.49%。本研究「轉化型領導」構面之指標可供護理主管作為其領導行為的參考與指引。另發現台灣地區護理主管之領導因素構面與美國不同,藉此研究結果的差異性 ,建議護理行政者在學習領導統御或引用國外有關領導問卷時應考量文化因素,如此更能達成領導效能。 |
英文摘要 | The major purpose of the study is to anal ysis the implicit leadership factors in Taiwan by exam inations of the perceptions of local nurses in Transformational and Transactional leadership behaviors. In order to identify local nursing managers' characteristics, 408 nursing staffs were recruited. Factor analysis method from the data collected by Multifactor Leadership Questionnaire. The result showed that nursing managers in Taiwan process 6 factors including transformation al leadership, passive management -by-exception, strict demands and close supervision, compromise and contingent promise, resolute leadership, and subjective belief. These effect induce leadership Cumulate variance up to 52.49%. The result of transformational leadership index can be applied as a reference of nursing management. The other interesting finding is that the manegers' leading factors in transformation al and transaction al aspect are quite difference between Taiwan and The United States. After all, our suggestion is that culture differenc es of leadership art or questionnaires should be considered to achieve effective leadership. |
