中文摘要 | 員工福利是重要的人力資源管理功能。近年來由於福利成本不斷提昇,如何有效利用褔利項目,增進員工福利滿足便成為管理上的一個重要課題。本研究探討影響福利滿足的決定因素和福利滿足和其他工作態度的關係,期望從研究中找出影響褔利滿足的因素以及福利滿足對其他工作態度的影響,做為企業管理福利制度提昇員工福利滿足的參考。針對製造業306位員工,其中男性199位,女性107位進行問卷調查,結果發現: 1.個人特徵變項不是預測褔利滿足的重要變項。 2.分配公平性,和程序公平性最能預測福利滿足。 3.制度特徵、考慮員工的需求,提供選擇、溝通,能有效預測褔利滿足。 4 從上述結果可知褔利滿足對工作滿足、組織參與和離職意願的相關很高是值得重視的工作態度之一,同時,組織公平性和制度特徵最能預測福利滿足,是有效福利管理應該重視的重要變項。 |
英文摘要 | Employee benefit is an important function in human resources management. As cost ofbenefit rapidly increases in recent years, how to effectively use benefit items and enhance employees benefit satisfaction becomes an important issue. This study attempts to examinene antecedents and the consequences of benefit satisfaction, hoping that the results of this study can provide some suggestions for improving employees benefit satisfaction. Three hundred and six employees, males 199, females 107 from 10- cal manufacturing firms were surveyed. The major findmgs were: 1.Personal characteristics did not predict benefit satisfaction. 2. Distributive justice and procedural justice had the greatest impact on benefit satisfaction. 3. Preference,choices and bene, administration were highly related with benefit satisfaction. 4. Benefit satisfaction correlated highly with jobsatisfaction, organizationa1, commitment and intentto-leave, but its intervening effect was weak. Based on the results, since benefit satisfaction correlated significantly with job satisfaction, organizational commitment, and intent-t-leave, it is obvious that benefit satisfaction is an importantjob attitude. Meanwhile organizationa1 justices, and characteristic of benefit system effectively predicted benefit satisfaction. Benefit administration should emphasize these two types of factors. |
