| 中文摘要 | 本研究針對民國八十六年《卓越雜誌》所刊載之前一千大企業內前五 大產業中的95家廠商進行實證調查研究,以檢視與升遷制度具因果關係的一些 變數。本研究針對二大變數群--「組織特性因素與升遷制度」及「升遷制度與績 效」--進行複迴歸分析。結果顯示:(1)組織特性因素群中的正式化、策略及工會 均對升遷制度有顯著的影響;其中,策略的影響層面最為廣泛,(2)所有的績效指 標均與升遷制度的特性有顯著的關係存在;其中,該企業的經營績效(淨利及銷 售排名)與升遷制度的主觀程度呈負向關係,而企業對升遷制度的溝通與升遷輔 導程度會影響員工對升遷公平性的認知。 |
| 英文摘要 | This research conducted an empirical survey to examine some antecedent and outcome variables related with a promotion system. A sample including 95 companies was drawn from the top 5 industry groups represented in the 1997 list of Excellence Magazine's 1000 top companies. Then multiple regression was used as the instrument to analyze two groups of variables—"organizational characteristics and promotion system" and "promotion system and performance." The results show that (1) three factors of organizational characteristics—formalization, strategy, and union–influence the promotion system significantly, and the influence of strategy is most widespread, and (2) all the performance criteria significantly correlated with the promotion system, and there is a negative correlation between the operating performances (including net income and rank of sale) and the degree of subjectivity in the promotion system, and the extent of communicating about and mentoring the promotion system also influences the employee perception of fairness. |
