中文摘要 | 管理才能發展(management development),是針對企業內各級主管及具管理潛力之非主管人員實施之長期培育發展計畫,其目的在使個人獲得自我成長並提高組織績效。本研究以個案公司為例,採功能法(functional approach)之觀點,應用能力模式(competency model)之概念,並藉由工作分析、問卷調查及深入訪談之方式, 進行個案公司之管理才能發展需求研究。首先,瞭解主管人員之重要管理活動,接著找出完成這些管理活動所需之重要能力,並配合個案公司升遷制度,提出各級主管在升遷過程中應循序加強培養之能力。研究結果顯示,高階研修所針對之主要能力為計畫組織;中階研修是分析與計畫組織;基層研修則是口語溝通協調、計畫組織、領導統御、監督控制與分析等。此成果除可供公司人員升遷時,其能力考量或訓練之依據外,亦對公司管理人員長期之管理才能發展提供具體的方針。 |
英文摘要 | Management development is a long term planning for the employee who are managers or have a great potential to be a manager in an organization. The purpose of it is to improve employee's ability and organization's performance. This research is based on the functional approach and applies the methods of competency model, work analysis and structured interview to explore the needs of management develop in a steel company. We investigated manager's major activities, identified the abilities needed to accomplish each of the activities and proposed the required training associated with various levels of promotion. The results indicated that the crucial management skills needed to be trained for the (1) top level managers are planning, (2)middle level managers are analysis and planning, and (3) operational level managers are oral communication, coordination, planning, leadership, control, and analysis. The findings of this research not only provide an empirical basis in considering the abilities for each level of promotion, but also provide a practical guideline for the organization's training needs of management development. |
