中文摘要 | 離職意願是一種行為傾向,可以直接導引真正的離職;近年來,護理人員離職率高 居不下,積極瞭解其離職意願刻不容緩。 本研究目的是針對醫學中心基層護理人員離職意願做探討,探討護理人員工作壓力、個 人屬性、工作性質對離職意願的關係,並嘗試尋求離職意願的最佳解釋途徑。 本研究以臺北市某醫學中心護理人員為對象,採隨機抽樣,回收有效問卷511份,運用 統計方法包括t test, ANOVA,積差相關及逐步迴歸分析等。結果顯示護理人員工作壓力與離 職意願呈正相關,壓力程度不同離職意願亦有差異;個人變項中,年齡、教育程度、婚姻狀 況、子女數、最小子女年齡在離職意願呈現顯著關係,年資、在職進修無顯著差異;工作性 質中,職稱、病房特性在離職意願有顯著差異,護理工作模式則無不同。 預測離職意願方面,本研究結果支持護理工作壓力是離職意願之最佳解釋變項,有無子 女及最小子女年齡亦是影響變項。針對研究結果提出具體建議,盼醫院主管人員重視護理人 員工作壓力及離職意願,採取有效紓解措施,以減少可避免的離職。 |
英文摘要 | Intention to quit is a behavioral tendency. It could lead nurses to resign early. Nurses' turnover rate has been high recently. Understanding the mechanism of intention to quit is mandatory. The purpose of this study is to investigate the nurses' intention to quit in a meical center. Related factors such as work stress, individual attribute and working characters were analysed. We tried to find some closely related variables to explain nurses' intention to quit. This study was investigated with a questionnaire. The sample was composed of 511 nurses in a medical center in Taipei. Student t-test, ANOVA, product-moment correlation and stepwise regression were used in statistical analysis. Results of this study include: 1) A significant correlation between work-related stress and intention to quit. 2) Among individual attributes, age, marital status, total number of children and age of the youngest child have significant relationship with intention to quit. However, working years, and have concurrent advanced education did not have a significant relationship with intention to quit. 3) Among working characters, different degrees of intention to quit could be seen in nurses of different position and in the ward of different character, while nursing delivery systems old not influence intention to quit. 4) In predicting the intention to quit, our study reports that work-related stress is the most important variable. The number of children and the age of the youngest child are also significant variables. According to this study, we suggest that nursing leaders pay more attention to nurses' work-related stress and intention to quit, and attribute an effective policy to decrease the evitable resignation of the nurses. |
