中文摘要 | 本文發現台灣一連銷便利商店組織內之倫理氣候會影響其員工對該組織之承諾,進而影響其員工之工作滿意度與離職意向。尤其是我們發現該銷售組織之店長,其離職意向有隨著年資之增加而增強之趨勢。經分析構成企業倫理氣候的五個構面 ( Victor及Cullen,1988 ) ,本文發現這樣的離職意向乃因這些店長認為其總公司缺乏對員工之關心( Caring )及該公司員工不遵守公司之各項規則與程序( Rules and Procedures )而引起。此外,薪資未隨著年資而合理的增加,亦可能是促使該連鎖商店較資深店長離職意向較強之原因。針對這些缺失,本文亦提出一些改進意見。 |
英文摘要 | Using a retail sales force in Taiwan as the sample, this article finds that corporate ethicalness is associated positively with sales employees' organizational commitment, and this organizational commitment would further influence employees' job satisfaction and turnover intention. Specifically, store-managers who have longer tenure in the company seem to be less committed and meanwhile have a higher tendency to leave the organization. The subsequent analysis relating the turnover intention to the five dimensional ethic constructs (Victor and Cullen, 1988) indicates this might be due to that the longer a store-manger works in the company, the less caring, and the less rules/procedures at work, he or she would perceive for the company. The salary, which is not increased properly with the length of store-manager's tenure, may also be a cause. Several suggestions are given in the article for improving the finding. |
