| 中文摘要 | 前程發展方案需以對象之發展需求為前提,而企業的前程發展方案,係以主管為 第一優先,本研究即在探討台灣企業主管之前程發展需求,並釐清影響此需求之工作情境與 個人特質。利用台灣企業286位主管樣本,本研究結果顯示,在二十項前程發展項目中主管 最需要的為增加工作技能訓練與培養管理技巧。這些項目可彙整為前程規劃技巧、生涯諮詢、 訓練計劃、工作機會資訊、導師制度等五項因素。其次,主管個人特質,包括內外控、教育 程度、產業年資與目前職位年資、職位高低等,與各項前程發展需求因素間,有不同程度之 相關,許多關係達到顯著水準。工作單位特性、行業別、資本型態、工作地區等亦與主管之 部分前程發展需求因素有顯著之相關,因此可供前程發展方案設計時之參考。 |
| 英文摘要 | Career development program should take development needs of employees into consideration. While managers is the first to participate career development program, the career development needs of managers have to be examined thoroughly. This research uses 286 managers as sample and tries to explore development needs and their relation with both work contexts and personal attributes. Research findings show that increasing work skill and managerial skill training are the most needed items among twenty development variables. These development variables were classified into five factors. They are training programs, career planning skills, job information, mentor systems and career counseling in order of criticality perceived by managers. Personal attributes, including internal/external control, education, tenure and position, were significantly related to various development needs. Work context, including characteristics of work unit, work district and industry type, also have close relations with some career development needs of managers. In general, firms should use such finding as the basis for designing an effective career development programs. |
