| 中文摘要 | 認知資源理論 (Cognitive Resource Theory)的提出,乃係費德勒(F.E. Fiedler)為了因應權變領導理論 (Contingency Leadership Theory)的所謂「黑箱」問題而來。其主要目的,乃在於企求闡明LPC與情境因素的交互作用中,如何導引出領導效能的問題。 本研究以臺灣地區的163所國民小學為研究對象,其中包括163位校長和872位教師。至於其研究結果之主要發現如下: 1.在低度工作壓力之下,校長的知能與績效的相關較高。 2.無論在何種壓力之下,校長經驗與績效無顯著差異。 3.在高指示行為下,受到教師高度支持的校長,其知能與績效之相關,比不受支持的校長為高。 4.在校長係低指示行為,而團體係高度支持情況下,教師知能與績效之相關,顯然此低度支持者為高。 5.工作的複雜度愈高,則校長知能與績效的相關愈高。 |
| 英文摘要 | The development of the Cognitive Resource Theory by F.E. Fiedler was in large part due to Fiedler's expecting to be able to cope with those critics who clained that his Contingency Leadership Theory was a "black box". The main purpose of this theory was to clarify have those interactions among personality attribute, which were reflected by the LPC score, and situational factors affected leadership effectiveness. The subjects of this study included 163 principals and 872 teachers taken from a random sample of 163 elementary schools in the area of Taiwan. The major findings of this study were concluded as follows: l.In regard to the correlation between principals' cognitive abilities and their leadership performance, those principals who were under lower stress revealed higher correlation than those principals who were under higher stress. 2.The principal's experience did not predict performance. 3.The correlation between principal's cognitive abilities and performance were higher when they were highly directive behavior and teachers were highly supportive than they were highly directive behavior but teachers were not supportive. 4.Under conditions that principals were low directive behavior, the correlation between teacher cognitive abilities their performance were higher when teachers' group was highly supportive than the group was low supportive. 5.The degree of complexity of task contributed to the degree of correlation between principals' cognitive abilities and their performance. |
