| 中文摘要 | 背景:護理人員的執業意願低落與人力流失問題日益嚴重。目的:探討精神護理人員工作壓力、恆毅力和幸福感的相關性,並檢視恆毅力的中介效果。方法:採橫斷式研究設計。對象為某精神專科醫院護理人員。使用的問卷包含基本屬性與工作型態,護理人員壓力量表,恆毅力量表,以及幸福感量表(認知層面-生活滿意度量表、情意層面-正向和負向情感量表)。結果:共收案179人,工作壓力、恆毅力及幸福感有相關性,相關係數介於r=-.472~.708之間。階層迴歸分析和Sobel檢定工作壓力透過恆毅力對生活滿意度(z = -2.98, p < .01)、正向情感(z = -3.11, p < .01)、負向情感(z = 4.48, p < .001)有顯著影響。恆毅力對工作壓力與幸福感具中介效應。建議:臨床主管妥適安排工作量,藉由會議凝聚臨床照護共識,建立目標,鼓勵同仁在職進修專業,提升恆毅力,使精神護理人員在臨床上較能因應工作壓力,提升幸福感,相對提升的留任率。 |
| 英文摘要 | Background: The willingness of nurses to remain in the profession is declining, and problems related to workforce attrition have become increasingly severe. Objective: This study aimed to examine the correlation between work stress, grit, and well-being in psychiatric nurses and explored the mediating role of grit. Methods: A cross-sectional research design was adopted. The participants were nurses employed in a psychiatric hospital. Data were collected using a demographic and work pattern questionnaire, Nurse Stress Checklist, Traditional Chinese version of Grit Scale, and Well-Being Scale, which included the cognitive dimension (Satisfaction with Life Scale) and the affective dimension (positive and negative affect subscales). Results: A total of 179 participants were recruited. Work stress, grit, and well-being were observed to be significantly correlated, with correlation coefficients ranging from-.472 to .708. Hierarchical regression analysis and the Sobel test demonstrated that grit significantly mediated the effect of work stress on life satisfaction (z = -2.98, p < .01), positive affect (z = -3.11, p < .01), and negative affect (z = 4.48, p < .001). Therefore, grit was identified as a mediator between work stress and well-being. Recommendations: Clinical supervisors are encouraged to allocate workloads appropriately, build consensus on clinical care through regular meetings, establish clear goals, and promote continuous professional development while foster grit among psychiatric nurses. Such strategies can improve psychiatric nurses' capacity to cope with work-related stress, enhance their well-being, and improve retention rates. |
