中文摘要 | 近年來員工情感與職家衝突已然成為近年來研究與實務界所重視的議題,然而卻鮮少有研究將員工情感與職家衝突做連結,並將員工情感如何影響職家衝突的過程予以模型化。本研究以擴大建立理論(broaden-and-build theory)為基礎,透過實地調查法來檢視員工正向情感特質影響到職家衝突感(例如工作-家庭衝突、家庭-工作衝突)的中介機制。本研究以台灣地區54家企業的233位員工為研究對象,採時間遞延的方式蒐集問卷,結果顯示我們提出的兩個中介變數(亦即問題解決能力與知覺組織支持)會中介員工正向情感特質與職家衝突的關係。本研究結果將對實務界人士,以及工作情感與職家衝突相關文獻,提供實質上的研究意涵。 |
英文摘要 | In recent years, workplace affect and work-family conflict have been an issue of great interest to researchers and practitioners. However, there has been very little research to precisely model the process, in which employee affect lead to work-family conflict/family-work conflict in organizational settings. The main purpose of this study was to extend the broaden-and-build theory by examining the mediating mechanisms between employee positive affectivity and work-family conflict/family-work conflict. Data were collected longitudinally from 233 employees in 54 organizations in Taiwan. Results showed that the two proposed mediating variables (i.e., problem-solving and perceived organizational support) mediated the relationship between positive affectivity and work-family/family-work conflict. Results of this study will provide practical implications and theoretical implications for the literature of workplace affect and work-family conflict/family-work conflict. |
