中文摘要 | 目的:為當前乃至未來醫療環境的變化,組織文化對於醫院整體經營發展的影響與重要性,一直受到研究者與經營者的關注。本文的目的主要是探討一家在中部已有近百年歷史與一定規模的區域性綜合醫院,該醫院醫師對於醫院組織文化、組織認同與醫師職業情境的相關認知情形。方法:本文為一橫斷性研究;採取普查的方式針對中部某區域醫院服務之醫師發放結構性問卷,有效回收率為61.18%。問卷資料採用SPSS統計套裝軟體進行描述性及推論性統計分析,探討研究對象之相關認知及其差異情形。結果與結論:在該醫院服務的女性醫師、有碩/博士學歷、服務年資6年以上、擔任總醫師、在內科系服務及有兼任行政職務者,對於該醫院所揭櫫或強調的「組織文化」有較高的知覺程度;也對該醫院內、外在環境因應與發展的相關作為表達較高程度的「組織認同」。醫師對於醫院「組織文化」與「組織認同」所表達的認知之間有顯著的正相關;上述兩構面與醫師對於「職業情境」的認知亦有顯著相關。51歲以上及擔任主治醫師等年紀較長及專業工作經驗相對豐富者之「組織文化」與「組織認同」的認知程度偏低;年紀為41-50歲、擁有碩/博士學歷以及主治醫師,在專業領域或組織中,學、經歷與工作經驗均明顯相對豐富者,對於該領域專業發展的態度與看法較不樂觀的結果,值得醫療政策規劃與管理單位以及醫院組織管理者關注。 |
英文摘要 | Objectives: The purpose of this study is to investigate the variances of organizational culture, organizational identity and occupational situation of physicians' cognitions of a regional teaching hospital in central Taiwan. Methods: This study collected data with structural questionnaire by general survey. There were 140 physicians (valid returned rate was 61.18%) participated in this study. This study performed descriptive and variance analysis to examine the related factors influencing the physicians' perceptions. Results and Conclusions: In this study, doctresses, possessed PhD or master's degree, service seniority over 6 years, general resident physician, internist and holding administration's physician reveal higher perception than other characteristics' both in organizational culture and organizational identity dimensions. For the subjects, the cognitions between organizational culture and organizational identity show positive correlation significantly. Furthermore, supervisor of the hospital should to concern about that ages beyond 51, attending physician whose practical experience is abundant but perception of organizational culture and organizational identity is less scores. Finally, supervisors of medical policy and hospital management also should to concern about that 41-50 years old, possessed PhD or master's degree, attending physician that appeared pessimistic perspective for the development of medical practical situations. |
