| 中文摘要 | 工作滿意度是護理人員留任與否最主要的影響因素之ㄧ,本研究主要調查南台灣某醫學中心之護理人員工作滿意度,為描述相關性研究,採立意取樣,以自擬問卷進行施測,問卷含基本資料 10題及工作滿意度(含工作成就、領導發展、薪資福利、工作內容四個次量表)兩部分,所得資料以 SPSS 12.0統計軟體進行分析。2010年 7月共 1200位護理人員填寫問卷,工作滿意度 3.22 ± 0.45分(滿分 5分),次量表中以“工作成就”得分最高 (3.57 ± 0.52)、“工作內容”得分最低 (2.59 ± 0.60);細項中 “與護理同儕互動”得分最高(3.79 ± 0.76),得分最低則是 “參與臨床工作以外的事務”(2.25 ± 0.85)。年齡、年資、婚姻狀況、教育程度、工作單位及進階層級皆為工作滿意度之相關因素。建議臨床實務應將護理工作內容依專業性分工、簡化工作流程,教育訓練計劃與進階準備課程結合,並定期進行護理人員工作滿意度調查以檢視改善成效。 |
| 英文摘要 | Job satisfaction is one important reason for nursing staff to quit or not. The purpose of this research is to find out nurses’ job satisfaction of one medical university hospital in Southern Taiwan and its related factors. This is a descriptive and correlational research with purposive sampling. The self-administered structured questionnaire included two parts: demography of nurses (10 questions) and nurses’ job satisfaction (four dimensions: achievements, leadership and development, salary and benefits, and duties and responsibilities). Data was analyzed by using SPSS 12.0 statistical program. In July, 2010, a total of 1,200 questionnaires were returned. Overall, the average job satisfaction score was 3.22±0.45 out of 5. While the dimension of achievement had the highest score (3.57 ± 0.52), the dimension of duties and responsibilities had the lowest score (2.59 ± 0.60). Just as importantly, in our survey, interaction with peer scores were the highest point (3.79 ± 0.76) and affairs outside of clinical work (2.25 ± 0.85) had the lowest job satisfaction. Age, years of work, education level, marital status, working unit, and nursing clinical ladder were all related factors of nursing job satisfaction. We suggest clinical practice should divide work specialization and simplify the workflow, education training programs should be combined with nursing clinical ladder preparation, and nursing job satisfaction should be checked regularly to present effectiveness of improvement. |
