中文摘要 | 台灣中小企業多數具有「家族經營」與「傳統產業」特徵。這使其難以避免「家族企業接班」、「組織創新」行為及可能隨之而來的「組織創新兩難選擇」與「兩代之間經營理念衝突」的組織問題。案例顯示:公司進行「組織創新」,第一代創辦人與第二代接班人又分踞「維持現有策略方案」與「另闢嶄新的策略」時,事業層次的「產品定位」與策略層次的「公司定位」選擇會交融而混淆問題,使擴大「組織衝突」。對「組織創新」而言,「家族企業」型態一方面是激化「組織衝突」的來源,同時也是轉化「組織衝突」為「組織學習」的關鍵要素。其背後家族網絡關係及「深度參與」和「反思」,會促進不同理念成員之間的「銜接式學習」,提升組織績效。 |
英文摘要 | Based on a case study of a small and medium enterprises (SMEs) in Taiwan‚ Shing-Long Textile Factory‚ this research explored the reciprocally influence of product innovation and family business succession on organizational change. The research results revealed that the innovation itself and the conflicts between the owner and his/her successor both would have impacts on organizational change. It was found that when a SMEs was engaged in disruptive innovation and two opposite strategies were proposed (i.e. the owner taking a conservative “maintaining the status quo” strategy‚ but the successor‚ an aggressive “changing the status quo” strategy)‚ the line between the business-level product development decision-making and the organization-level strategic position taking would blur‚ which would result in an increase in the frequency and widen the range of organizational conflicts. For family business succession‚ this entire process is the cause of organizational conflicts. However‚ it is also the key to induce organizational learning. A strong family network will encourage family member participation and introspection‚ which facilitates the process of “grafting” different thoughts between family members. The “grafting” of knowledge brings about organizational learning‚ which would then improve organizational performance. |
