中文摘要 | 背景:護理人員為醫院的主要員工,在醫院經營管理中,護理管理者更是扮演著重要的角色,因此護理管理者之工作壓力問題是非常重要的,但鮮少有研究探討此議題。目的:探討醫院護理管理者工作壓力源及壓力因應策略。方法:採方便取樣,以中部地區3家醫學中心及3家區域醫院共275位護理管理者為研究對象,研究工具含(1)個人背景屬性資料調查表:包括年齡、性別、學歷、婚姻狀況、醫院性質、工作年資、工作職稱及是否在職進修等變項;(2)工作壓力來源量表:包括專業知能、人際關係、工作負荷及角色壓力四個構面;(3)工作壓力因應策略量表:包括問題解決、理性思考、尋求支持及情緒調適四個構面。結果:護理管理者工作壓力源以「工作負荷」得分最高,來自「人際關係」的壓力得分最低;而工作壓力源與年齡、學歷、任職醫院性質、工作總年資及護理行政年資有顯著性差異;護理管理者壓力因應策略以「理性思考」得分最高,「情緒調適」得分最低,壓力因應策略之使用與學歷、工作職稱有顯著差異。結論/實務應用:本研究結果可提供醫院行政者瞭解護理管理者主要工作壓力來源及所採取之因應策略,藉此發展介入措施以降低工作壓力,並增進護理管理者身心健康與福祉,進而促進正向的工作環境。 |
英文摘要 | Background: Understanding the approaches that nursing managers take to managing and coping with job stress is important due to their important role in hospital management and administration. Few empirical articles have investigated this issue.Purpose: This study investigated job stressors and stress coping strategies in hospital nursing managers.Methods: This study used a convenience sampling method and included 275 nursing managers currently working at medical centers or regional hospitals in central Taiwan. This research used three research instruments. A demographic data survey questionnaire collected data on subject age, gender, education level, marital status, hospital type, years of employment, professional position and advanced nursing education status; A job stress questionnaire covered the four dimensions of professional knowledge, interpersonal relationships, workload and role stress; A coping strategies questionnaire covered the four dimensions of problem solving, rational thinking, support seeking and emotional adjustment.Results: The highest and lowest job stressor scores were, respectively, "workload" and "interpersonal relationships". Subject job stressors related significantly to age, education level, hospital type, years of employment, and number of years in current position. The highest and lowest coping strategy scores were, respectively, "rational thinking" and "emotional adjustment". Subject coping strategies related significantly to education level and management position.Conclusions / Implications for practice: Study findings can help hospital administrators understand nursing managers' job stressors and coping strategies. They can also help medical institutions design appropriate intervention programs to measure and reduce nursing manager job stress. This study can thus help improve the general well being of nursing managers and promote a positive working environment. |
