中文摘要 | 本研究探討生涯成熟度、目標導向與訓練遷移動機間之關係,問卷調查314 位參與企業訓練課程之在職員工。實證結果顯示「生涯認知」與「工作認識」均對訓練遷移動機有正向影響;學習導向與訓練遷移動機之關聯強度大於績效導向;學習導向調節工作認識與訓練遷移動機之關係,但績效導向則否。建議企業辦理教育訓練時,可考量與評估受訓員工之生涯成熟度與學習導向,有助於提升員工應用習得的知識和技能於工作任務中之意願。 |
英文摘要 | The present study investigates the main and joint influences of career maturity and goal orientation on the motivation of training transfer among employees in various industries. Questionnaire data was collected from 314 employees who have participate in the training program within the past three months. Results show that both career cognition and job recognition are positively associated with training transfer motive. In addition, the influence of learning goal orientation on the outcome is greater than that of performance goal orientation. Rather than performance goal orientation, we discover that learning goal orientation positively moderates the relationship between career cognition and training transfer motive. We suggest that enterprises should improve employees’ training transfer motive by evaluating the individual’s career maturity and learning goal orientation during the initial stages of the training program. |
